That combination made this hire particularly important: Urban did not simply need a licensed clinician. It needed someone who could operate confidently inside a high-touch med-spa environment while managing a clinically complex and commercially important weight-loss service.

The challenge: replacing a provider in a revenue-generating service

Urban’s previous provider had been with the business for years before leaving for a position closer to home.

In the interim, the clinic relied on a PRN provider who had another full-time position and could not be available every day. That created immediate service limitations. Patients needing medication titration could not always be seen, while some IV appointments had to be turned away.

The hiring manager described the financial impact as being “in the thousands” on days without the right coverage and made clear that the weight-loss vacancy was the most urgent of Urban’s open clinical roles.

There was another complication: Urban had never recently needed to recruit this position. The previous provider’s tenure meant there was no established applicant-volume or hiring benchmark for the team to rely on.

A much narrower market than the job title suggested

The successful candidate needed far more than a clinical licence.

Urban wanted an experienced NP or PA who could independently conduct consultations, prescribe and manage GLP-1 and oral weight-loss medication, order and interpret labs, monitor and titrate treatment, document confidently within an EMR and communicate effectively with patients.

The ideal provider would also understand HRT, peptides, IV therapy and the commercial realities of a med-spa environment—without compromising clinical judgement.

Just as importantly, they needed the personality for concierge-style care: professional, educational, empathetic and comfortable working within an experience-led brand.

Location could not simply be relaxed indefinitely either. After previous problems with a staff member making a long commute, Urban wanted this provider genuinely local. The hiring team ultimately regarded roughly 25–30 miles as the practical maximum.

Nexstema therefore had to solve for clinical credentials, specialist experience, geography, compensation and culture simultaneously.

Why a standard recruitment campaign was not enough

Early campaign data confirmed that this was a quality problem rather than simply an awareness problem.

Only 16 of the eventual 61 applicants passed CV review—a 26% pass rate.

Increasing advertising generated additional exposure, but more applicants did not automatically translate into enough viable providers. Compensation expectations among experienced candidates also created friction, while the specialist nature of the role limited the relevant local pool.

This meant Nexstema could not simply leave the advert running and wait.

Nexstema’s approach

The campaign began with detailed requirement definition, candidate-pool analysis and salary benchmarking so the team could understand where the genuine constraints sat.

The brief was then refined around what Urban actually needed: an advanced-practice provider with genuine weight-loss capability, not simply someone with adjacent nursing experience.

Structured first-stage screening tested the areas most relevant to success in the role: licence status and prescriptive authority, direct consultation experience, GLP-1 and phentermine knowledge, lab ordering and interpretation, medication titration, HRT and wellness exposure, EMR confidence, patient communication, commercial awareness and cultural fit.

That meant Urban’s management team did not have to repeat basic qualification calls or personally work through dozens of unsuitable applicants.

As the market evidence developed, Nexstema continually adjusted the campaign rather than lowering the bar.

The campaign journey

One of the earliest changes was repositioning the vacancy so weight loss was explicit in the role title, helping prospective candidates immediately understand the clinical specialism.

When conventional applicant flow remained limited, sponsorship was increased and proactive sourcing was introduced. Nexstema built targeted lists of potentially relevant Charlotte-area providers and approached the market directly through LinkedIn and Indeed rather than relying exclusively on active applicants.

The numbers demonstrated the difficulty. At one stage, 167 targeted LinkedIn/Sales Navigator messages produced nine responses but no applications. Another direct-sourcing channel generated one application from 13 approaches.

Rather than treating that as campaign failure, the team used it as market intelligence.

Requirements were reviewed with Urban, sourcing continued daily, and candidate feedback was fed back into the search. The hiring team also kept compensation and candidate motivation under review as increasingly experienced providers entered the process.

By mid-February, Urban’s urgency had increased further. The hiring manager put it simply:

“We need to hire, like, tomorrow.”

Nexstema continued screening and progressing backup candidates even when promising applicants reached later stages, helping avoid the risk of stopping the search prematurely.

Finding the right provider

The eventual hire stood out because the profile aligned closely with the real brief rather than merely satisfying the job title.

The provider held an active North Carolina PA licence and prescriptive authority and had substantial clinical experience alongside direct med-spa and weight-loss experience. During Nexstema’s structured interview, she demonstrated hands-on knowledge of GLP-1 protocols, phentermine, lab ordering and interpretation, medication management, patient education, HRT, peptides and EMR systems.

She also explained a highly consultative approach to weight-loss medicine—looking beyond medication alone to patient history, laboratory results, lifestyle, nutrition and ongoing follow-up.

The hiring team responded strongly to the profile. Before the in-person meeting, internal feedback described her as highly qualified. After the client interview, Amber reported that it had gone “really well,” with reference checking becoming the final step before an offer.

The provider subsequently joined Urban Med Spa on 10 March 2026.

The result

Across nine weeks, Nexstema generated 61 applicants and narrowed them to 16 CV-qualified candidates.

Eight candidates completed screening interviews and six met the required standard—a 75% screening pass rate among those interviewed.

One provider was ultimately hired.

The campaign cost $4,061, equivalent to approximately 3.3% of the $124,800 salary basis used in the final campaign report, while Nexstema’s management of advertising, sourcing, screening, candidate communication, interview coordination and hiring support was estimated to save Urban 27.6 hours of internal recruitment time.

The significance of those numbers is not simply efficiency. Urban’s managers remained involved in the decisions that mattered while Nexstema absorbed much of the repetitive work required to find, qualify, chase and coordinate candidates in a resistant specialist market.

More than filling the vacancy

The campaign also gave Urban much clearer information about the market it was hiring into.

Applicant data exposed the gap between general provider availability and genuinely relevant weight-loss expertise. Compensation discussions highlighted where experienced candidates’ expectations sat. Direct sourcing demonstrated how difficult it was to convert passive specialist providers. Weekly feedback also allowed requirements and campaign strategy to be adjusted as new evidence emerged.

That insight is reusable for future clinical hiring.

It also reflects the wider relationship. During one of the campaign review calls, after discussing Nexstema’s support across Urban’s recruitment activity, Amber told the team:
